My impression from the show is that Stannis and his wife are the only real converts, and everyone else is just nodding along and keeping their heads down while the boss spouts his weird religious mumbo-jumbo.

Prolonged attrition is what's left the camp in such a sad state prior to the raid. Attrition from other factors than enemy attacks can be just as devastating to an army, after all. The army was already half-beaten without having been attacked, and then it lost its food supply and a good chunk of the horses.
